con người của MC. Gregor và Thuyết hai yếu tố Herzberg. Vận dụng thực
tế vào Trường ĐH Hải Phòng.
Analyze nature and relationship between two theories: Theory of
human’s nature of MC. Gregor and Theory of two elemens Herzberg.
Apply to reality in Hai Phong University.

Forewords
After finishing the subject organization behavior management lectured by As.
Pro. Dr. Tran Van Binh, I find that this subject is basic and necessary tool to
understand all aspects of management of human and process in organization.
The lecture focused on stating theory and giving concrete examples to help
student understand human’s behaviors as well as personal reaction, mutual
relationship and system environment in organization. Also, in this subject, we
understand more about personal behavior and motivation in organization as well
as issues around culture of group and leading skill.
Applying learnt knowledge, I herinafter present some personal viewpoints about
nature and relationship betwwen two basic theories about creating motivation
for workers: Theory of human’s nature of MC. Gregor and Theory of two
elemens Herzberg. Basing on that to apply in my working place at Hai Phong
University to analyze their working motivation.

I. Nature and relationship between two theories: Theory of human’s
nature of MC. Gregor and Theory of two elemens Herzberg.
1. What is working motivation?


I myself am working in teaching environment, a lecturer of economic faculty.
When joining konwledge about organizing behavior, applying to my work, I see
that it can be applied to my students as well as teaching staff in my profession.
I myself being a lecturer on class must have ability or profession, and above


all is confidentiality. What motivation helps them have strong attachment to
teaching carrer, love teaching. And studeny, what are their lerning motivations?
Where to base to help them have good result, love their subject, major, and even
proud of their school? So for students, where to depend to have good learning
result? May be their learning ability? Students’ learning motivation, attitude.
The attraction of subject, course, the impartion of lecturer. Or desire to prove
themselves of those students. And if there’s a good learning environment,
chance to have from good learning result will also be one of factors to help
students to have a good result.
So what is motivation for students, lecturers have strong attachment to career?
That is inner factors stimulusing human to take effort in working in permitted
condition to create high productivity and effect. Its concrete expression is the
willing and passionate effort to work to achieve goal set out by organization as
well as oneself.
2. Factors influence working motivation.
Talking about factors influencing working motivation, there are 3 groups of
factor: personal feature, work factor, feature of organization. Concretely,
considering in teaching, for a lecturer. Considering personal feature, attitute and
viewpoint of each individual also affect to teaching motivation. Otherwise, their
attitute and viewpoint to the youth 9x now is two strict, unilateral, they cannot
teach enthusiastically. Or awareness of their own ability. If the lecturers
themselves think that they are teachers, their ability is too excellent, students are
just students. Then, when students contribute idea which is not similar to their
thought, they won’t listen to. About personal demand, some think that teaching
for fun, for work and income; they do not pay attention and have strong


attachment to career. They do not have wholehearted motivation for students. Or
individual’s characteristic also affects to their working motivation. When a
people are easy-going, friendly, listen to students, they will naturally be loved

by students, and find fun in their career.
About working factor, profession skill, specialization, a lecturer will wide and
deep knowledge will bring fun and vivid to their lecture. The level of
complication and importance of subject also create motivation for both student
and lecturer. Like viewpoint of many students, they only want to study major
subjects, skip basic subjects. About the factor of organization feature, a good
university environment will create many conditions to develop for both lecturer
and student.
3. Theory of human’s nature of MC. Gregor.
In people themselves always exists two sides- good and bad. Theory of
human’s nature of MC. Gregor includes theory X and Y showing the two sides
good-bad of human. Theory X shows that human it does not like to work so it
needs controlling and motivating. They can hide if possible because they do not
like working. Like students, they can be absent from class, go to class late if the
lecturer is easy because they do not like studying. Therefore, we must reward if
they want to work and punish if they don’t work. For students, this is expressed
concretely through their industrious and exam marks. Besides that, theory X
also shows that human likes to be controlled and instructed, avoid responsibility,
little of aspiration and often want the stability rather than any other thing.
Similarly, there are also lazy students. If they are not urged, they won’t study,
research, who is lazy will be afraid of responsibility, do not want to take part in
activity of class, school...
But in contrary, theory Y sets out good side of human. Theory Y thinks that
people also love work, find their responsibility and self- control their work. In a
proper condition, human will love working. It is also true for students, why they
often talk to each other that studying in Hai Phong is fed, it is not as good as


universities in Ha Noi, and they fed up with going to school? Besides that, they
want to self-orient, self-control rather than under the control. A matter occurs

when going to class is that most of students asked why they chose studying
accounting. They answer that because of easy to apply for job, their parents
forced, they don’t like. For students in management, they answer that their mark
is low and it is only enough to enroll this. It is because they are not oriented,
they do not know what they want, so going to school is just to cope with
it.Going to school is like working. Family amd lecturers do not help them love
their major. Only when you love something, you just do not think that

you're working. Besides, the theory Y points out, people will be committed
to the goal if the gain personal satisfaction from work. If Haiphong does
not refuse the student graduated from Haiphong University, Maritime
University, Haiphong private university, ... After university, they can have
a good job. If they are trained well in the school, they do not mind trying
hard, do not stop because” Studying college here has no future” It is not
only in the good condition, they will accept and take the responsibility.
Why do the students like to be the class leader because they will be
remember the name, then they will try harder to study, to be preferable...
Lastly, the Y theory points out one good aspect of the human, anyone has
the skill and creativity in their own which has not been discovered. When
standing in the teaching board, there is one thing I recognize. It isn’t that
the student is lazy,... There is some who is dare but when discovering,
making good condition for them, they give out good ideas.
Considering about the character, there is no one who is totally bad and
there is no one who is totally good. If you are in the bad working
condition, no changing, bad organization culture, you do not want to try.
But if you are in a good working condition, skilful, organization culture,
the culture between the boss and the staffs are good, you will want to


connect to that place in long time. Why almost the student in the gifted

school, premier class, after graduating they always pride on their school.
Why almost student graduating from the universities in Ha Noi are
accepted by the enterprises, they are always proud of their universities. But
student in Hai Phong, even when they are studying, they did not like their
university? Thus, the duty of the manager is creating the convenient
environment for the development of the human good aspect.
4. Herzberg two elements theory.
To each of the individual, whatever the environment they work, there are
two reason for their choice and connect. The first is the power and second
is the remain. These two elements help the people to like working, be
faithful with the union. Herzberg two elements theory states that there are
two main elements which enhancing the behavior of the human: One is in
the work, two is in the environment. In another words, two above elements
effect to the work of the staffs in the enterprise. One group has the
powerful reaction to the working environment in the enterprise better and
better. It is the difficulty in the work, is the achivement and responsibility,
advantages in your work. In the teaching, it is not different, in the teaching
procedure, the difficulties in the job, the qualification must be higher, the
power from the students which will make you to be better and better.
When you ability is higher, you will be distribute to teach the higher class,
yourself individual has driving force to learn more. All those driving force
help you loving your work.
Besides, the second group of factor has function to maintain the activity of
everyone. For example, the supervision and working condition, salary and
private life, all working conditions and policies of the business. Simply,
why is the teaching chosen, there is people choosing it because of the


stability, comfortable time, own his time, has time for the family, and is
esteemed by everyone. Why do everyone despise the State’s office, but

they still ask to work for State’s office, because of salary, the future
stability...... these are all factions belong to maintaining group, maintain
“existent” of your in business.
Main driving force is an individual promotion to grow the result in the
work. Thus, to make the driving force to individual, what need to do. We
can through the recording of result, through the reorganization, or your
work has meaning itself, you are given task, and you have the chance to
develop. Besides, there are no maintaining factors, it will cause the
dissatisfaction. So, to there is the maintaining group, the business itself
need to have good working condition, salary, individual relation and stable
work.....
5. the relation between two theories.
If MC. Gregor ’s human nature theory shows human always exit tow sides
of good and bad one. If you give they a good working environment, good
working condition, suitable salary, changeable work, give them
meritorious behaving......they will show good sides. But you don’t give
them meritorious results with their effort, they will be discouraged, don’t
like the work, be sluggish, neglect.... little by little they will neglect, parry
the work, parry the reponsibility. If you don’t control, don’t supervise and
speed up, don’t guideline, they will don’t work..... thus, to drive back the
bad side, and exploise the good side of each individual, what do managers
do? “Creating advantage environment to good side is brought up”. Thus, to
create that environment, what that environment is, need what, Herberg’s
theory of two factors contribute to clear that thing. You build to them the
group of driving force factors, group of maintaining factors to satisfy


them, from that, their good side can be showed, and brought up gradually.
Finding the dedication with the work, engrossment in job, faithful to
business.

II. applying the theory into the fact at Hai Phong University.
1. Introduction about Hai Phong University and working place of
individual:
Firstly, I introduce, my individual is lecturer at Hai Phong University,
Economics- Business Adminstration Department. Presently, Hai Phong
University includes:
+ 17 Departments: Mathematics Department, Information Techonology
Department, Literature Department, Natural Sciences Department, Social
Sciences Department, Foreign Language Department, Gymnastics
Department, Primary School Education Department, Pre- school education
Department, Politics Education Department, Psychology- pedagogics
Department; Economics and Business Administration Department,
Accounting- Finance Department, Construction Department, Mechanical
Department, Agriculture Department, in- service training Department.
+ 9 centers: Foreign language Center, Center of Education and Training
for cadre, National Defence Center, Encyclopedic knowledge Training
Center, International Education and Chinese Education Center, Center of
advice, education and work promotion, Center of practicing technology,
Center of Appling and Technological Mutation, Education development
Center.
+ 16 Rooms, Sections, Stations, Library: Personnel Department,
Politic- General Department, Science Management and Post Education
Department, International Cooperation Department, Administration-


Management Department, Finance- Accounting Department, Equipment

+ 3 Teaching Practicing School: Practicing Pre- school, Practicing
Primary School, Phan Dang Luu high school.
I myself is teaching at Economics- Business Administration
Department. My Department includes 4 groups of subject: Business
Administration, Foreign Trade Economics, Transportation Economics,
Economic Management.
2. Limited sides about the driving force work at the University.
Hai |Phong University has larger scale of 17 Departments, diversified
ology to student can choose. But it can’t avoid being limitative or
negative about working driving force for lecturer as well as student.
Firstly, considering the lecturer staff. In the fact, I’m a lecturer of
Economic Department; my considerations just bring small character in my
Department and some reorganizations of individual. About lecturing
driving force of lecturer, I myself see some limitations as follows: If
studied in Ha Noi previously, as well as thought friends who studied at
other Universities said. I knew, Universities separate Department and
major according to studying major. For example, if it is Administration
Department, it will include all majors about administration; teachers of
Department will be teacher who will teach administration major. When
students of Major- Administration Department want to study foundation

subjects of Accounting, Politics, Informatics Department, your Department


will has responsibility to arrange other teachers from other Department
coming to teach at his Department. In that way, lecturers therselve will
have deep speciality about subject which they study. Thus come to
University or high schools, teachers all come to deep speciality. But in the
place where I work, the distribution to Department or Group almost
doesn’t according to speciality which teacher studied. May be teachers
who graduated from Accounting, still come to Economic Department. As it
is same with the distribution of subject group. Leading to Economics
Department or Accounting Department can distribute from A to Z by itself
about subject to students. Even a lecturer of constructional speciality can
teach Marketing. Criterion want students can study many subjects,
teachers can teach many subjects. A people can take 5.6 subjects or more,
it may be not his speciality subject. And it’s not same curriculum, common
knowledge, from that it effect to student’s knowledge. Especially when
guiding graduation, and doesn’t contribute about major. It leads to teachers
who have constructional major, don’t know how to guideline
administration student. Similarly, there are teachers have administration
major, marketing don’t know how to guide student about transportation.
When making examination council, I sometimes see essay of student about
sea transportation or writing about construction. Naturedly I don’t know
anything to commnet. Counting time of the train, goods,
structure of concrete, seeing as not seeing, leading to it is
boring to listen. It was ashamed, sometimes must guide for
students because do not know about that major. Thus,
sometimes one feels that there is no effort to work. When
standing on the platform, right of profession and major
finding happiness.



It is limited for recording work or result. Lecturer self
has norm of teaching. The university lacks of lecturer, other
department also lacks of, inviting lecturer to teach. But
when finishing, they were reviewed because over limited
time. It made many lecturers feel boring. You invite me to
teach, but returning you review me. Leading to sometimes
lecturer was the same lazy students. Teacher feels boring
to teach, student feels boring to study. It is norm if there
are examiner and surveyor. Or saying about condition for
working and culture in working place, I think that,
environment of the university is some where to guide
students to develop natural thought, because they are over
eighteen years old. They are under age. The university did
not to survey, manage them. Teachers also teach adults,
teach personality, living way for them.
But it is necessary to compel them to wear uniform.
Many times, they did not wear uniform; teacher did not
allow them to enter class. They are reviewed when going to
exam. Lecturers self also wears the uniform. I myself see
that if I am a lecturer of Marketing, in my aspect did not
impress style of major that I teach I am also the same other
lectures.

personality if you wear secret, polite, clothes and respect
students. If in the university environment, lecturers and
students must wear the uniform; even in primary university
also not like that. So, it is very inhibit when I go to teach. I
did not find where motive power is. There is a day, I went


to teach, worn a government office clothes, it was only
white shirt and decorating lisle pattern. I were reviewed,
disparaged reflection because I only worn clothe with one
colour. I myself were very inhibit at that time. After asking
some senior citizens and olds in my family, I feel that it was
fully regular. So, I was very uncomfortable. I feel that it is
not conformable when going to teach. Way of calling with
students was reviewed excessively. There was younger
lecturer taught in-service class with old students, that
lecturer call “I” and “you” they were also reviewed.
Therefore, lecturers did not have motive power to teach.
About maintaining factor, teaching is always loved
because stable nature of the work. But it also has limit.
Such as: sometimes the salary of lecturers is late about a

month, teaching salary is paid all amount after collect
personal income tax. Any person have money over norm,
also is reviewed. Besides, because the university is very
large and many basic; for example: Accounting department
and Economics department are in Nguyen Binh, centre of
the

university

considering

about

relationship between co-workers is not much.
Even, student did not catch to pay tuition, will be
suspended to exam. They did not buy insurance also will be
suspended to exam. Sometimes, seeing students stood at
the door of examination room to cry. They said that their
family must bring up their siblings to go to school. Their
parents can not have enough money for them at a time,



must pay for each one a time, so they ask for a delay. But
they did not take a test. Sometimes, lecturer is also boring
when seeing students like that. Lectures self identify with
career because stable.
About students, sometimes they themselves want to
study but meeting prissy lectures, they felt that they did
not like studying and resist lectures. In their self always
exist both two sides; if you know to exploit, you will see
their good side. The example when I go to class, I teach
three college classes. There is lecturer who goes to these
three classes; I don’t know how students act but lecturer
goes out the class and cries. But with these three classes,
when I go to class and I feel that I love them very much.
People say that College is very spoilt, but when I go to
class, student do not play truant although I never call the
roll and student always do homework fully. In my opinion,
student are people, they are not lazy. If you give them a
good lecture, they will hear you. It is Important that you
need to respect the student although they are younger
people. You need to hear, recognize their idea although
these ideas are opposite to you. Therefore, students
themselves will bring up the good characters. If they know
that teachers say bout their class not to be good, they will
not have motion to study. And all things which are
presented above lead to maintaining elements of students
with school are not high. If having opportunity to re-exam
in university and pass, students will leave school because



of studying condition and environment. Many students
complain: “why we pay fee as other students, but we must
study in bad facility?” That time, I do not know to say
anything to them.
III. Mention solution to improve.
It is called giving the solution, but it is very difficult to
implement because the department can not decide, must
wait the approval in senior level. But in my opinion, about
lecturer side it is necessary to have clear, detail policies
about classifying teaching, must recognize their effort,
achievement and contribution. The school needs to have
detail and clear regulation about over norm. If I teach but I
am not recognized and blamed, when I am invited, what I
do not receive? It is necessary to have reward clearly, can
not give effort of teacher to make ISO, and then, their effort
does not recognize.
Assigning to teach the true major, specialize deeply
about major need solving. It needs to avoid teaching and
guiding incorrect the major of lecturer. It is necessary to
assign examiner council of graduation essay according to
major. There is agreement about lecture between teachers
in department. Giving the subject to the department truly,
subject group to ensure the agreement about knowledge to
ensure quality of student and improve the input.
And although proposing about wearing the uniform has
been given many times, it still is not solved. But in my


opinion, these problems need to change. It is necessary to

respect the students as well as lecturers. Because this is
university environment, it is self-studying environment,
encouraging developing the individual. Bringing self-human
of lecturer of subject into class and using self-human of
student

to

study

without

masking.

Students

need

respecting when they are themselves. Not that “wearing
the uniform to everybody like each other”. Beside, it is
necessary to improve facility so that students have good
conditions to study and in order that lectures have
indulging with work.
Conclusion
Through subject of Organization Behavior Management,
I realize that this is necessary subject for people working in
organization,

for


individuals

and

for

leader

board.

Organization Behavior Management helps us see the
mistakes in promoting the working motion for staffs, create
the comfortable environment, encourage the spirit and
raise the effect. Beside it helps business realize the
importance
information,

of

group

building

operation,
private

communication

business


culture

and
for

organization, role of leader in orienting for staff in whole
business.
I hope that with studied knowledge and contribution
and giving contributing idea of guiding teacher will help me
in teaching process in the future.
